Abstract

Робота присвячена удосконаленню системи мотивації персоналу бутик-готелю в умовах воєнного стану. Обґрунтовано, що мотивація працівників є чинником збереження кадрового потенціалу, підтримання ментального здоров’я персоналу, стабільності сервісу та якості обслуговування гостей. Визначено основні причини невдоволення працівників: відсутність кар’єрних перспектив, низький рівень оплати праці, високий стрес, нестабільні умови роботи та недостатня підтримка з боку керівництва. Запропоновано напрями удосконалення мотиваційної системи: чітка організація графіків і рівномірний розподіл змін, професійний розвиток через наставництво та короткі тренінги, психологічна підтримка, визнання результатів праці, символічні бонуси, додаткові вихідні та розвиток здорової корпоративної культури. Зроблено висновок, що ефективна мотиваційна модель у малому готельному колективі має поєднувати організаційні, професійні, психологічні та соціальні інструменти, що знижують ризик плинності кадрів і підвищують стійкість підприємства. The paper addresses the improvement of the staff motivation system of a boutique hotel under martial law. It is substantiated that employee motivation is a factor in preserving human resource potential, supporting staff mental health, maintaining service stability and ensuring the quality of guest service. The main causes of employee dissatisfaction are identified: lack of career prospects, low wages, high stress levels, unstable working conditions and insufficient managerial support. The paper proposes directions for improving the motivation system: clear organisation of schedules and balanced shift distribution, professional development through mentoring and short training programmes, psychological support, recognition of work results, symbolic bonuses, additional days off and the development of a healthy corporate culture. The conclusion is that an effective motivation model in a small hotel team should combine organisational, professional, psychological and social tools that reduce the risk of staff turnover and increase the resilience of the enterprise.
